Pay is inequitable and when employees find out how much other people are making, the focus is "how did you find that out" rather than doing a comp review across the board and making adjustments. Management tries to excuse inequities by saying they made "bad deals" with people making more money. The compensation system does not create incentives for people to work collaboratively to bring in or retain clients, and instead motivates people to be secretive and protective. It's an insurance defense firm whose reputation among insurance companies is spotty (at best). There is no clarity about why and how people make partner or equity partner.
